Job Description HVAC Service & Maintenance Manager Location: Rochester, NY Compensation: $100K base + $25K–$50K performance bonus potential (up to $150K OTE) Reports to: General Manager Type: Full-time | High-Ownership Role | Mission-Critical Leadership Sector: Commercial HVAC Services About the Company This is a high-growth, private-equity-backed HVAC and plumbing services firm on a rapid trajectory — scaling from $3.2M to $11.2M revenue in just one year, with a $15M+ forecast for next year. Following a greenfield start, the company has successfully integrated five acquisitions (three HVAC, one plumbing, and one pending) into a unified operation. You'll lead a department that accounts for 80% of company revenue and directly impact operational success, employee retention, and customer satisfaction. What You'll Do Team Leadership & People Management * Lead a team of 11 HVAC service techs (growing to 15+ by EOY 2026) * Supervise one field supervisor as your right-hand lead tech * Foster a team culture that blends accountability with care and camaraderie * Act as a coach, leader, and escalation point for both operational and personal issues * Manage performance, development, and hiring for your department Operations & Service Excellence * Own the P&L for your department and meet monthly revenue targets * Schedule and coordinate all HVAC service and maintenance work * Manage response times, technician productivity, and service KPIs * Step in as the face of the company for escalated customer issues * Lead with a field-first mindset — expect to be on call and hands-on when needed Culture & Growth * Be a unifying force across newly integrated legacy businesses * Help set the tone as the business scales from startup to regional leader * Work closely with the General Manager and senior leadership on process improvement, strategic growth, and customer satisfaction initiatives You'd Be a Great Fit If You Have: * 5–15 years of leadership experience, ideally in high-responsibility roles (military, trades, ops, logistics, etc.) * A reputation for both tough love and trust — you hold people accountable and make them better * Experience managing frontline teams (8–20 people) in dynamic environments * Comfort owning financial performance (P&L exposure is a plus) * Strong interpersonal skills: you know your team's names, their kids' names — and you still hit your numbers * A bias for action and the humility to learn an unfamiliar industry quickly Nice to Have: * Trades background or familiarity with HVAC/plumbing (not required) * Experience leading NCOs, platoons, maintenance teams, or blue-collar crews * Rochester roots or willingness to relocate to the area (relocation support available) * Comfortable working 7:30–5, with after-hours support as needed Why Join Us * Own one of the most impactful departments in a high-growth business * Work with a veteran-friendly GM who values leadership over technical expertise * Step into a leadership culture that feels like a post-military team — high care, high standards * Get hands-on exposure to business leadership, operations, and strategy * Clear upward mobility: prove yourself here, and more opportunity will follow Interview Process * Round 1: Video or in-person interview with GM * Round 2: Panel interview (GM + senior leaders) * Final Round: On-site visit at Rochester facility MilSpec Talent is a boutique headhunting firm that helps our clients get connected with top talent in the industry.
