The people you will work with have personally sold roofs, run crews, and built sales teams. We are independently owned. No private equity board setting arbitrary targets, no corporate bureaucracy, no layers of approval between you and a decision. If something needs to change, you change it that week. We are also building a genuinely technology-forward company. CRM, automation, AI, call tracking, and live dashboards are not future projects here. They are how we run today. We do not tolerate toxic behavior or politics. THE OPPORTUNITY Base salary is $120,000 per year. This is a heavily performance-driven role. A Sales Manager who builds and maintains a high-performing sales organization, holding a 25%+ close rate while progressing toward 30% and protecting roughly 45% gross profit margin, has the opportunity to earn $250,000+ in total annual compensation through performance bonuses. You will have significant influence over your own earnings, because your compensation is tied directly to the performance and profitability of the sales organization you build. There is also a long-term incentive. California Roof Pros is being built to create real enterprise value, and we are positioning for a potential exit roughly four years out. The Sales Manager has the opportunity to participate financially in that outcome, contingent on performance. If you help build this company, you should share in the value you create. Participation, eligibility, vesting, and performance requirements are documented separately in the applicable agreement. Exceptional performance should create exceptional compensation. THE ROLE The Sales Manager owns the day-to-day performance of our roofing sales team out of the Concord office. Our Sales Representatives run company-generated appointments at homeowners' properties across the region. You are their leader, coach, trainer, recruiter, accountability partner, and deal-support resource. When a rep is sitting at a kitchen table and needs help structuring a deal, requesting a pricing exception, overcoming an objection, or getting approval to close, you need to be reachable and capable of getting that deal across the line. This is not an entry-level sales management job. We are looking for someone who has already built a roofing sales organization producing $10M+ annually and knows how to recruit, train, measure, and lead one. THE PRIMARY OBJECTIVE Our current close rate is approximately 15%. Your core mandate is to diagnose why opportunities are being lost and build the team, training, systems, and accountability required to consistently hit 25%+, with a target of 30%, while protecting roughly 45% gross profit margin. We are not looking for more sales. We are looking for profitable sales at strong margins through a repeatable system that scales. WHAT YOU WILL OWN Leading the Team Manage daily performance and build a culture of accountability, competitiveness, and continuous improvement. Run sales meetings, one-on-one coaching, performance reviews, role playing, and objection handling training. You should be able to look at a rep's numbers and tell whether the problem is discovery, rapport, inspection quality, presentation, price positioning, financing, objection handling, closing, follow-up, activity level, or simply not running the process. Then you need to know how to coach that specific problem. Live Deal Support Be the management resource reps call from the field for deal approvals, pricing and discount decisions, scope questions, financing conversations, negotiation strategy, competitive situations, difficult homeowners, and closing help. You should be someone the team wants to call because you help them win. At the same time, you protect margin and prevent discounting from becoming a substitute for selling. Recruiting Continuously recruit high-quality roofing sales talent and maintain a live pipeline rather than scrambling when we urgently need a rep. Source, interview, evaluate, hire, and onboard. We strongly prefer an expert recruiter who can separate genuinely strong candidates from people who interview well. Build a repeatable recruiting and onboarding system that lets us keep expanding. Training and Onboarding Turn new hires into confident, professional roofing salespeople quickly. Train on roofing systems and materials, in-home presentation, discovery, inspections, building value, proposal delivery, objection handling, financing, negotiation, closing, follow-up, CRM usage, and margin protection. You should also be able to identify what your top performers do differently and convert it into repeatable training for everyone else. KPIs and Performance Management This role is highly data-driven. You will own appointments assigned and run, close rate, revenue sold, average contract value, gross profit and gross profit percentage, revenue per issued lead and per appointment, pending opportunities, follow-up activity, no-sale and no-show rates, financing usage, discounting, cancellation rate, and performance by rep and by lead source. You must understand both conversion and profitability. Pipeline Management Make sure opportunities do not disappear after the first appointment. Own pending deals, unsold appointments, estimates awaiting follow-up, financing opportunities, deals waiting on a second decision maker, rehash, and previously lost opportunities worth another look. Every viable opportunity should have an owner, a status, a next action, a follow-up date, a reason it has not closed, and a strategy to move it. A homeowner who does not buy on the first visit should not vanish into the CRM. Sales Process Build and continuously improve a repeatable process covering the full journey from appointment assignment through signed contract and follow-up. It should be teachable, measurable, enforceable, technology-enabled, and scalable. That includes scripts, discovery frameworks, inspection standards, presentation structure, financing strategy, objection handling, closing systems, rehash, scorecards, and accountability systems. The goal is a process strong enough that company performance does not depend on one superstar. Technology You must be extremely technology-forward. You will use our CRM, dashboards, and reporting daily to monitor appointments, opportunities, rep activity, close rates, revenue, gross profit, pending deals, recruiting, and pipeline health. We are not looking for someone who manages the team through memory, group texts, and personal spreadsheets. REQUIRED EXPERIENCE • Extensive residential roofing sales experience, • Prior role as Roofing Sales Manager, Director of Sales, VP of Sales, or similar, • Experience building or managing a roofing sales organization producing $10M+ annually, • Proven ability to raise a team's close rate, • Proven recruiting, hiring, and onboarding experience, • Experience developing and implementing sales training, • Strong command of sales KPIs, roofing gross margins, and profitability, • Experience coaching underperformers and managing high performers, • Strong negotiation and deal-structuring skills, • Experience managing a large pending pipeline and rehash strategy, • Strong CRM and technology skills, with the ability to turn sales data into coaching decisions, • Ability to make fast decisions while reps are actively working deals Candidates who have personally helped scale a roofing sales organization beyond $10M in annual sales will receive strong preference. WHAT SUCCESS LOOKS LIKE Close rate moves from roughly 15% toward 30% and consistently holds above 25%. Gross margins stay near 45% while volume grows. Revenue per appointment improves. Reps are recruited continuously, the right ones get hired, and new hires become productive quickly. The team runs one proven process. Pending opportunities are worked instead of forgotten. Underperformers get coaching and accountability, top performers keep improving, and leadership has real-time visibility into pipeline, revenue, and profitability. The sales organization becomes predictable and capable of scaling well beyond $10M without losing margin or culture. WHO THIS ROLE IS NOT FOR This is not a fit if your management style is handing reps leads and checking revenue at the end of the month. It is not a fit for someone who dislikes CRMs, analytics, KPIs, recruiting, training, coaching, pipeline management, or being available to help close deals. We want someone who wants to build a sales organization, not supervise one. THE PERSON WE WANT You are competitive, organized, analytical, technically capable, and deeply experienced in roofing sales. You know how to motivate a salesperson, and you also know that motivation without accountability does not scale.
